A recent partner survey put a number on something I've been hearing on calls for months. One in five law firm partners are eyeing the exit.

That's the headline. Read past it and the picture gets worse.

Equity partners scored their firms at a net promoter score of +56. Salaried partners came in at +22. A 34 point gap inside the same buildings, same letterhead, same Christmas drinks. The salaried lot have worked out they're carrying the weight without the upside, and they're done pretending otherwise.

Practice group heads, the ones running the place, rated the fairness of how their contribution gets measured at 1.3 out of 10. That isn't a survey response, it's a cry for help.

What does this mean for me, working a 2-8 PQE legal recruitment desk across Northants, Leicester, Birmingham and Shropshire? It means the partners are restless, which means the partners are about to start moving, which means the associate teams underneath them are already gone. You don't lose a corporate partner from a Kettering office without losing two of their associates inside a quarter. I've watched it happen.

The conversations I'm having with 4-6 PQE associates right now sound nothing like they did a year ago. Nobody asks about the salary jump first. They ask about who runs the team, whether the partner above them is committed to the firm, whether the work is going to dry up if a key client walks out the door. They've stopped trusting the brand. They're shopping for the people.

That's a problem for managing partners who think a 7% salary uplift fixes retention. It doesn't. It doesn't even slow it down.

What works, from what I watch keeping good people in their seats:

Clarity on the equity track. Real numbers, real timelines, proper conversations. None of this 'in a few years, if things go well'.

Practice group leadership that knows the people, not just the matter list. The associates who stay are the ones whose Head of Department remembers their kid started school.

Workflow that matches PQE. A 5 PQE running 3 PQE work for the third year running is already on the market. They just haven't told you yet.

A straight answer when they ask where the firm is going. Not a brand statement. The actual answer.

The firms in my patch pulling people in right now are doing those four things. Not the loudest. Not the flashiest. The ones with their house in order.

The ones bleeding talent are still posting on LinkedIn about how proud they are of their culture, while their best 5 PQE is on a call with me booking interviews for Wednesday.

If you're a partner reading this, you already know which side your firm sits on. If you're a 2-8 PQE solicitor, you know which side yours sits on too.

Worth a quiet conversation either way.
